Give the spend a denominator in the first paragraph

A dollar figure without a denominator is unreadable to a chief financial officer. A $41m rewards spend could be generous or thin depending on the payroll under it.

Write it as a ratio: "a $41m total rewards spend running at 31% of payroll". That phrase tells the reader the size of the organization, the richness of the structure, and that you think about rewards as a proportion rather than a bill.

It is also benchmarkable. The Bureau of Labor Statistics measured private industry benefit costs at 30.0% of total employer compensation costs in June 2026, $14.07 of $46.89 per hour worked (BLS Employer Costs for Employee Compensation, released 9 September 2026). Quoting your ratio against that is a sentence no other applicant will write.

Writing restructuring, exits and risk without writing a person

This is where HR director applications are lost, because the most impressive work at this level is made of individuals and the letter must contain none of them.

Never name an employee or executive. Never describe an individual case, settlement, grievance, investigation or dismissal. Never reference anyone's medical information, accommodation, leave or discipline, and treat a description specific enough to identify someone as the same breach as naming them. A chief executive reading a specific exit is thinking about how their own leadership team will one day be described.

What the market looks like at this level

HR directors are counted by the Bureau of Labor Statistics within human resources managers: 224,900 jobs in 2025, projected to reach 237,400 by 2035, a rise of 6%, with about 16,800 openings a year and a typical requirement of a bachelor's degree plus five years or more of related experience (BLS Occupational Outlook Handbook, 2025-35 projections).
